Forcing people to suppress their emotions is harmful to both employees and organizations. As Lucy Leonards, occupational therapist, explains, The continuous steuerung of their own emotional expression can result in a reduced sense of self-worth and feeling disconnected from others.Much work, especially face-to-face service (such as flight attendants, waitresses or secretaries) involves having to present the right emotional appearance to customers.Thats when Emotional labor kicks in at work. This term coined by sociologist Arlie Hochschild refers to how we regulate our emotions to create a publicly visible facial and bodily display within the workplace. This emotional labor sometimes requires feeling good about the client too.When the customer is king, managers dont care about their employees feelings - if something goes wrong, they blame their team, not the customer. The key lies in finding balance - neither your team, not the clients should be king.We must be aware of emotional dissonance - a negative feeling that develops when a particular emotion conflicts with ones identity.There are two specific types of emotional labor. Surface acting is when a person has to fake emotion - a tired flight attendant forces herself to smile and be friendly with a disrespectful passenger. Deep acting is about exhibiting emotions they have worked on feeling - its about empathizing and feeling sympathy.Faking emotions causes stress and burnout. The second approach may be healthier according to Barsade. Those who report regularly having to display emotions at work that conflict with their own feelings are more likely to experience emotional exhaustion.For example, most Walt Disney World onstage employees engage in surface acting, which, for many of them, leads to emotional exhaustion. To balance this, they turn their backstage time - when they are not dealing with customers - into a place to talk about anything, rant, and rave about the company. Employees feel the pressure to be so happy on-stage that to release that emotional burden, they turn the back-stage into a venting area - they vent their feelings by attacking the organization.Definitely the pressure to be always positive can backfire - being authentic is what matters the most.Authenticity has benefitsWorkplaces, where employees feel comfortable expressing their feelings, tend to be more productive, creative and innovative.Thats the key finding of studies by Myeong-Gu Seo and Michael Parke, professors at the University of Marylands School of Business and London School of Business, respectively.Their research focused on understanding organizational climate - the shared perception that people have of their workplace based on its processes, structure, and culture - and the emotional behaviors they engender. A big factor that determines this feel is employee affect - a term that encompasses moods and emotions.The researchers determined six different mood-based climates - ranging from workplaces that suppress positive, negative or any display of emotion, to those that welcome positive, negative or all authentic emotional experiences and expressions.Its true that sometimes emotions screw up, says Seo, but emotions are something to utilize, not to suppress or minimize, at work. If you look at Google, for example, and other good organiza tions out there, they actually foster and utilize emotion rather than killing it.Organizations that encourage people to be open and honest about their emotions perform better atCollaboration - establishing strong ties with colleaguesProductivity - the amount of work a team accomplishes when given a certain level of resourcesCreativity - the number of new and helpful ideas a team generatesReliability - the ability to avoid making mistakes or errors, particularly in high-pressure situationsOrganizations that tackle employees moods and feelings outperform those that ignore emotions or force people to suppress negative ones.The power of your emotional cultureEmotions are powerful but are not the solution - organizations must balance both their cognitive and emotional culture. Here are some ways to leverage the power of emotion I recommend based on my research and consulting.Move from fear to fearlessIf people are afraid of speaking up, not only they will filter their emotions but k eep their best ideas to themselves. Psychological safety is essential to encourage people to take interpersonal risks and create a fearless organization.Just listenAsk how people feel - be quick to listen and slow to advise. Listening meetings are a powerful tool to hear whats going on with your team directly. However, sometimes, those who are considered problematic are just playing a role on behalf of the team - they address what everyone is thinking but no one is saying, as I wrote here.Beware with blind spotsPlaying the positive role all the time is exhausting - even the most optimistic people suffer from burnout. Seeing only the bright side not only makes them blind to their own kryptonite but can drain their energy. Everyone needs a moment to release their negative emotions.Monitor team moodMany companies, like United Way, use apps or buttons to track individual emotions. However, focusing on the colle ctive mood is more important. When someone is going through a rough patch if others are supporting or balancing negative emotions, the overall group wont suffer. Whatever tool you use, without psychological safety, dont expect people to be honest.Give people a breakAllow people to take a break from high levels of emotional regulation and acknowledge their true feelings. Studies show youre right. Unscheduled worker absences are increasing and, according to various surveys, governmental agencies have the largest number of absences. According to The Causes And Costs Of Absenteeism In The Workplace, a publication of workforce solution company Circadian, unscheduled absenteeism costs roughly $3,600 per year for each hourly worker and $2,650 each year for salaried employees. The costs can be attributed to many factors- some that you can solve- and some that you cant. The Gallup-Healthways Well-Being Index surveyed 94,000 workers across 14 major occupations in the U.S. Of the 77 percent of workers who fit the surveys definition of having a chronic health condition (asthma, cancer, depression, diabetes, heart attack, high blood presaya, h igh cholesterol or obesity), the total annual costs related to schwefelyperit productivity totaled $84 billion. This cost does not include indirect costs such as overtime pay for other employees, hiring temps, missed deadlines, lost sales, sinking morale and lower productivity. Indirect costs can add up to 25 percent to the direct costs, according to Employee Benefit News and ????HR News. In a survey of eleven US-based telecommunications organizations, 72 cents of every dollar of costs related to employee absence stems from lost productivity, rather than hard costs, such as health care and disability benefits (Business Insurance July 2000). Sick Leave Is an Essential Employee Benefit- Even It Can Go Unused Sick leave is a necessary benefit for all employees. If an employer doesnt offer sick leave, they would accelerate health problems and the spread of illness, thereby lowering productivity and morale. Even when employers offer sick leave, employees often come into work sick. Th is action- known as presenteeism- can result when employees work in an organization where senior leaders and the culture dont support taking time off when sick. Despite the pressure for perfect attendance to improve customer service and efficiency, employees need equitable sick leave programs for security and overall high performance. Yet, some organizations suffer from sick leave abuse, and sick leave abuse translates into lost dollars. A Pattern of Sick Leave Abuse A pattern of abuse in regard to sick leave typically refers to employees who, over a period of time, have violated the organizations attendance policy on numerous occasions. In order to confidently discipline employees with attendance problems, legal experts say the best bet is to have a clearly written policy that specifies the organizations standards and employee requirements. Be sure to specify that discipline- including termination- may result from repeated sick leave abuse and misuse. Keep the policy flexible, since it is virtually impossible to list every single potential offense. You also want to retain the flexibility to deal with employee situations individually should the need arise. Examples of attendance policy violations include Number of absences, number of times coming in late, and the number of early departures, all of which exceed the attendance policy allotmentFailing to get permission for leaving early or coming in lateFailing to give advance notice of an absence when possibleFailing to report an absence properly andFailing to submit medical certification upon request. Determining if and why employees exploit leave policies is important. Just as an employer analyzes turnover, the organization should also look at sick leave abuse trends. Is leave usage higher in one department or under a particular supervisor? Are workplace practices or policies affecting absences? Do childrens illnesses lead to your employees time-off? Finding the root cause of sick leave abuse problems help s in addressing the core issues. Methods for monitoring sick leave abuse vary from one organization to the next, but there are some common guidelines all employers can follow. Listed below are some tips on how to manage sick leave abuse cases. Recognize the problem with sick leave abuse and intervene early before it escalates. Managers need to enforce sick leave policies and take appropriate action.Find out why the employee is abusing leave. Talk to employees who are abusing leave and see if their behavior stems from a personal problem. If you find that it does, recommend counseling or refer them to your organizations employee assistance program.Learn to say no. You shouldnt let employees get away with abusing leave policies. When you hear a ridiculous request to misuse leave, say no. Use procedures, regulations, practices, and knowledge to benefit management as well as the employee. Supervisors and managers must work with employees. Their main job is to make certain that all employ ees are aware of sick leave policies and how to use them.Document everything. Encourage Appropriate Use of Sick Leave When Employees Are Sick You dont just have to deal with sick leave abuse- you can encourage appropriate leave use, too. To encourage employees to use sick leave programs properly, many organizations use cash incentives or other benefits. The following are incentive statistics from the HR Center Personnel Program Inventory Survey, developed by the International Personnel Management Association. Of the 428 IPMA Agency Members who responded, the survey found the following 58 percent cash-out sick leave at retirement45 percent offer cash/pay for unused sick leave33 percent offer sick leave sharing/leave banks11 percent convert sick leave to vacation timeNine percent convert sick leave to insurance at retirementThree percent convert sick leave to disability insurance andTwo percent convert sick leave to wellness expenses. There are programs that can assist in addressi ng sick leave abuse. For example, IPMAs HR Center has developed two packets that offer important suggestions in helping to curb sick leave abuse and provide general tips on creating sound policies. The first packet- Sick Leave Abuse- covers policies and ideas on attendance bonus programs, sick leave incentives and annual recognition for minimal sick leave use. The second packet- Paid Time-Off Policies- provides sample policies and tips on developing PTO programs. These comprehensive leave packages combine sick leave, personal time, and vacation into one unileave. For employers, this can mean less fear of sick leave abuse and, for employees, it often means more flexibility and control. Many organizations have implemented sick leave incentive programs and policies to discourage absenteeism and reward employees who maintain excellent attendance records. For example, Broward County, Florida offers a Bonus Day, where eligible employees earn one day off for any sick time not used within a six-month period. Establish Sick Leave Incentive Programs Calvert County, Maryland offers an incentive bonus, the equivalent of one days pay, to any eligible full-time employee who is employed on the first workday in a pay year, and who uses two days or less of sick leave during a pay year. A note of caution employers considering the establishment of a sick leave incentive program should ensure that the program does not violate the Family and Medical Leave Act. Critics of sick leave incentive programs suggest that incentives try to bribe employees to act in certain ways, rather than make them want to exhibit the behaviors voluntarily. Another common objection is that such programs indirectly punish employees who have to be out of work legitimately. Parents of young children may resent the perceived favoritism bestowed upon their childless coworkers who dont need sick leave to care for sick children. Some critics also assert that attendance incentives send the wrong message abou t sick leave, which has become increasingly important in todays high-stress work environment. If the use of sick leave is made to look like the wrong behavior, employers risk encouraging employees to overwork themselves to the point of real illness. Employees who use sick leave legitimately may feel pressure to report to work even when they are seriously ill, which could result in significant health damage and increased health care costs down the line. The best way to create an incentive program is to, first, examine current policies and management style, and then try to develop ideas for averting and prohibiting abuse. For example, some employers have discovered, upon internal assessment, that the fewer supervisors an employee has, the less likely he or she will abuse sick leave. By investigation and attention to employee and management behaviors, organizations have a greater chance of developing a successful leave incentive program.

Because of its high electric and thermal conductivity, it is sought by a variety of industries, from aerospace to battery manufacturing. But printing objects with graphene is limited because it can only be printed in basic structures or in 2D sheets. That is now changing as researchers at Virginia Tech and Lawrence Livermore National Laboratory have developed a process to 3D print complex objects of graphene at a resolution much greater than before.The breakthrough will allow a designer to produce 3D topology made of interconnected graphene sheets, notes Xiaoyu Zheng, an assistant professor of mechanical engineering and director of the Advanced Manufacturing and Metamaterials Lab. But the layering also makes the substance brittle. Zhengs team solved that problem by separating the layers with air-filled pores, maintaining its original integrity.For You How Additive Manufacturing Will Transform the Supply ChainThe result is something called graphene aerogels, porous graphene structures fitted with air-filled pores, and they provide better mechanical properties. Ryan Hensleigh, a macromolecular science and engineering Ph.D. student, began working with Zheng on the project three years ago when he interned at Lawrence Livermore under Zheng. When Zheng moved to Virginia Tech, so did Hensleigh.Its a pretty significant breakthrough, Hensleigh says. When we started, we didnt have a g reat idea about how to go about it.Pristine graphene is one of the stiffest materials ever measured, but graphene foams experience such massive degradation in mechanical properties that they are worse than polymer foams at low densities, notes Hensleigh and other authors of a paper explaining the technique published in the journal Material Horizons. 3D-printed mechanical metamaterials have shown the unprecedented ability to alleviate such degradation, but all current graphene foam 3D printing techniques are unable to produce such complex metamaterial architectures due to insufficient resolution and toolpath limitations.When work on the project began, graphene was generally printed through an extruder that produced log pile structures. The type of structures created are limited because resolution is limited, along with kooperation. They just simply could not support their own weight, Hensleigh says.The breakthrough allows graphene to be designed into any shape with a very high resolu tion. The new technique is compatible with a desktop SLA printer and achieves an order-of-magnitude finer resolution and far more intricate structures than any previous method, according to the paper. This technique opens new possibilities not only to enhance graphene foam mechanical properties, but to explore complex architectures and mesoscale effects for other graphene applications including energy storage and conversion, gestaffelte anordnungs, and catalysis, the authors wrote.We really did this through trial and error, Hensleigh says.He began by working with graphene oxide, a precursor to graphene, and crosslinked sheets of the material to form a foam, or hydrogel. Then he broke that into small pieces with ultrasound and added light-sensitive acrylate polymers. The graphene oxide became trapped within the rigid chains of the polymer, allowing a solid 3D structure to be created through projection micro-stereolithography.The structures polymers were then burned off in a furnace, fusing the object together and producing a pure, lightweight aerogel. Using this technique, designers can print an object to 10 microns in resolution compared to others that print to 100 microns, Hensleigh says. Ten-micron resolution approaches the actual size of graphene sheets.It now takes a week to two weeks to make the material, but the actual printing is finished within two hours. Remember, the parts are pretty small, a few millimeters on each side, he says.More work is needed before printing graphene at home becomes feasible but the researchers are excited about the possibilities. The high-resolution, intricate structures not only allow the fabrication of arbitrary form factors for a plethora of applications but can improve graphene foam properties at increasingly low densities, according to the paper. Micro-architected graphenes essentially unlimited design space, high surface area and electrical conductivity paves the way for exploring mesoscale architectures for advanced 3D graphene applications including catalysis and separation platforms, tunable thermal conductivity, and fluid flow among others, the authors wrote.Theres a lot of interest in ultra-low thermally conductive material, and even bone tissue engineering, says Hensleigh, adding that he wants to pursue applications in battery electrodes.
